Abstract
This article describes a partial test of the Taylor, Beechler and Napier (1996) integrative model of strategic international human resource management (SIHRM) using data from a sample of UK based MNCs and their affiliates. The authors argue that the Taylor et al. model can be enriched by greater attention to the institutional context of affiliates and test hypotheses based both on the Taylor et al. resource-based model and institutional theory. The results of the study provide some significant support for the Taylor et al model. Top management beliefs are shown to be important antecedents of the diffusion of HR practices both between parent and affiliate and between affiliates. There is also some support for the effect of affiliate's strategic role. The role of parent's international strategy differs: a global strategy does lead to parent-affiliate similarity in the case of HR practices, but the effect is reversed for employee involvement (EI) practices. There is, nonetheless, also considerable support for the importance of institutional context. National differences are significant, as is the effect of representative influence on employee involvement practices.
Representative influence does not affect similarity between HR practices but this is consistent with the authors' hypothesis that institutional effects would be stronger for EI practices. The lower HR and EI similarity between larger affiliates and their parents also points to the importance of institutional effects since organizational size increases salience of the affiliate to legislative and representative institutions.
